Men are more likely than women to be described as analytical, competitive and agentic, all attributes associated with leadership and power. Organisations, therefore, often aim to address this bias by adopting the same language in the evaluations of men and women. Is this, however, an effective solution? We assess whether the use of same language in evaluation feedback is associated with gender gaps in performance outcomes and wheteher the gender of the evaluator matters. This requires data that capture, for the same individual, language and performance outcomes as well as the gender of the person providing feedback. We have available 1054 evaluation feedback given to individuals employed in an international organisation with expressed commitment to inclusion. We find that, despite equal number of agentive terms in feedback, women are more likely to be assessed as outperforming than men and that this result does depend strongly on the gender of the feedback provider.
